THE EFFECT OF EMPLOYEE PERFORMANCE APPRAISAL ON THE ACHIEVEMENT OF ORGANIZATIONAL PERFORMANCE (A CASE STUDY OF SELECTED ORGANIZATIONS IN KANO STATE, NIGERIA)
Abstract
This study examined the effect of employee performance appraisal on the achievement of organizational performance in selected organizations in Kano State, Nigeria. The research was guided by three specific objectives: to examine the effect of performance appraisal design quality on organizational performance, to assess the influence of perceived fairness in performance appraisal on organizational performance, and to determine the effect of feedback quality in performance appraisal on organizational performance. The study was underpinned by three theoretical frameworks: Goal-Setting Theory, Expectancy Theory, and Equity Theory. An ex-post facto survey research design with correlational and predictive elements was adopted. The target population comprised 12,800 employees and line managers/supervisors from selected medium-sized and large public and private sector organizations in Kano metropolis. A sample size of 400 respondents was determined using Yamane's formula, selected through multi-stage sampling (purposive, proportionate stratified, and simple random techniques). A structured questionnaire titled "Performance Appraisal and Organizational Performance Questionnaire (PAOPQ)" was used for data collection. The instrument was validated by experts, achieving a Content Validity Index of 0.89, and its reliability was established through a pilot study, yielding an overall Cronbach's Alpha coefficient of 0.92. Data were analysed using descriptive statistics (frequencies, percentages, means, standard deviations) and inferential statistics (Pearson correlation and multiple linear regression) with SPSS version 27. The findings revealed that respondents positively perceived appraisal design quality (mean = 3.90), perceived fairness (mean = 3.72), and feedback quality (mean = 3.98), with feedback quality receiving the highest rating. Organizational performance was positively perceived overall (mean = 3.81), with non-financial performance (mean = 3.97) rated higher than financial performance (mean = 3.65). Correlation results showed strong positive relationships between each appraisal dimension and organizational performance: design quality (r = 0.679, p < 0.01), perceived fairness (r = 0.648, p < 0.01), and feedback quality (r = 0.702, p < 0.01). Multiple regression analysis indicated that the three dimensions jointly explained 57.4% of the variance in organizational performance (R² = 0.574, F = 124.8, p = 0.000), with feedback quality emerging as the strongest predictor (β = 0.401), followed by design quality (β = 0.312) and perceived fairness (β = 0.258). All null hypotheses were rejected, confirming significant positive effects of the appraisal dimensions on organizational performance. The study concluded that effective performance appraisal characterized by high design quality, perceived fairness, and high feedback quality significantly enhances organizational performance in Kano State organizations. Recommendations include strengthening appraisal design through clear and objective criteria, prioritizing fairness by ensuring transparency and eliminating bias, and improving feedback quality through training supervisors in timely, specific, and developmental feedback delivery. The study contributes localized empirical evidence on performance appraisal effectiveness in Northern Nigeria and provides practical insights for managers, human resource professionals, and policymakers seeking to improve organizational outcomes through enhanced appraisal practices.
